For Carrie McNally, founder of Goldstone Realty, that vision is built on coaching, collaboration, and an unwavering commitment to agent development. In a recent episode of the Grit Won’t Quit podcast, Carrie sat down to talk about her 30+ year journey in real estate, the decision to launch her own brokerage, and what it takes to truly support agents in today’s fast-paced market.

From Agent to Brokerage Owner: Knowing When to Grow

Carrie spent years running a successful office before making the leap to open Goldstone Realty just two and a half years ago. With her children grown and her entrepreneurial spirit pushing her forward, she knew it was time. “I saw the end where I was,” she said. “It was just going to be management—and that was my cue to ask, ‘What’s next for me?’”

With the support of her husband and a career full of real estate experience, Carrie launched Goldstone inside the innovative Bell Works building in Holmdel, NJ. The unique space matched her progressive mindset—and became a central part of her brand’s collaborative, energetic identity.

Building a Culture That Doesn’t Burn Agents Out

Real estate is often glamorized, but as Carrie knows, it can be grueling—especially for new agents. “We’re involved in one of the biggest investments of people’s lives,” she explained. “That pressure gets transferred to us.”

Her solution? Coaching.

Goldstone Realty doesn’t just promise support—it delivers it with a structured coaching model. Instead of managing in a reactive way, Carrie and her team take a proactive approach. “We’re constantly checking in. How’s that deal going? What’s happening here? It’s about truly helping them build a business, not just being available for one-off questions.”

This intentional coaching style also creates a ripple effect. Agents learn from one another, motivate each other, and celebrate wins together. That sense of camaraderie is rare—and it’s the reason Goldstone has grown to over 120 agents across two locations, including a second office in Silverton, NJ.

Tech-Forward But Human-First

While many brokerages lean heavily into automation and remote work, Carrie believes in showing up—literally. “You can work from home, but it’s different when you’re in the office,” she said. “When you’re around other people doing video, making calls, it pushes you.”

Goldstone offers agents access to advanced CRMs, DocuSign, social media tools, and marketing systems. But even more importantly, Carrie brings in national trainers and mentors to keep her agents on the cutting edge of tech and communication. “They hear it from someone else and suddenly it clicks,” she said. “That’s the ‘aha’ moment we want.”

Why Coaching Beats “Management”

One of Carrie’s strongest beliefs is that “managing” agents is outdated. She’s flipped the script, replacing old-school oversight with real coaching relationships. Her office leaders aren’t just desk-side supervisors—they’re mentors. And that shift changes everything.

“We’re not there to manage the business,” she said. “We’re there to coach agents up to the level of success they deserve.”

This perspective has helped not just her business grow, but her agents too. Many are recruited by friends already thriving at Goldstone, and the brokerage continues to attract experienced professionals looking for something different.

Facing the Grit: Challenges and Growth

Of course, growing a company hasn’t been without challenges. Carrie spoke candidly about the unexpected financial hurdles of launching during a volatile market, the pressures of low housing inventory, and the increasing attrition rate of new agents. “Most new agents don’t make it past their first year now,” she said. “They don’t realize how much work it actually is.”

But true to the spirit of the Grit Won’t Quit podcast, Carrie’s story is one of resilience. She sees opportunity in shifting markets, especially with projects like the Netflix development in Long Branch and revitalization across Monmouth and Ocean counties. A third location, possibly near Point Pleasant or in Long Branch, is already on her vision board.
